This study investigated how artificial intelligence readiness influenced sustainable employee performance during technological transformations. Grounded in the Dynamic Capability Theory and the Ability Motivation Opportunity Theory, this research examined the mediating roles of digital competence, employee agility, and innovative work behavior. A quantitative survey involved eighty educational staff members at Universitas Bhayangkara Surabaya. Data were analyzed using Structural Equation Modeling. The findings revealed that artificial intelligence readiness significantly fostered employee agility and innovative work behavior, which in turn significantly mediated the relationship to sustainable employee performance. Interestingly, digital competence did not significantly impact sustainable performance directly, suggesting technical skills alone were insufficient without cognitive flexibility and creative motivation. The study concluded that organizations must invest heavily in cultivating agile and innovative work environments to maximize the benefits of artificial intelligence.
